The relationship between internal facilitating factors and organizational learning orientation

The study result shows that the internal facilitating factors of organizational learning prompt companies to acquire new knowledge from the external environment and carry out formal knowledge dissemination and transformational group learning. Therefore, if Chinese companies want to improve their organizational learning capability or create learning organizations, they can make efforts in the internal facilitating factors of organizational learning, so as to continuously correct the practice of attaching undue importance to acquiring new knowledge from within; these factors can also encourage companies to acquire new knowledge from the external environment. The improvement of internal facilitating factors can also continuously change the status quo of overdependence on the slow informal knowledge dissemination and promote the establishment of a formal knowledge dissemination mechanism and system within the company. At the same time, they will enhance the quality of collective learning, so as to promote the company to continuously improve the status quo of focusing on incremental organizational learning, realize transformational learning and strengthen the core competitiveness of companies.

The results of the research on the relationship between the two have important implications for corporate management practice and the establishment of learning organization. First, if corporate leaders desire to fundamentally change or improve the concept and value orientation of organizational learning, then improving the internal facilitating factors of organizational learning is a good starting point.

Second, leaders can diagnose and intervene in the status quo of organizational learning from both the internal facilitating factors and the basic orientation of organizational learning, so as to promote the organizational learning of the company.

To sum up. the results show that the internal facilitating factors of organizational learning in Chinese companies are composed of four factors: continuous development, organizational support, open cooperation and respect for individuality. The internal facilitating factors of organizational learning can stimulate companies to acquire new knowledge from the outside, conduct formal knowledge dissemination and transformational group learning. For Chinese corporate management practice, the combination of internal facilitating factors of organizational learning and organizational learning orientation (Yu Haibo et al., 2004), which is what DiBella and Nevis (1998) emphasized as the early diagnosis measure of organizational learning, provides measures and ideas for companies to intervene in organizational learning and create learning organizations, and it can also be used as evaluation measures after intervention.
